Abstract
This study examines a serial mediation model proposing how participative leadership influences employee performance quality (EPQ) through perceived organizational support and job autonomy, drawing on social learning and motivation theories. It also explores the moderating role of market turbulence. Survey responses from 383 employees in the Malaysian hotel industry were tested using partial least squares structural equation modeling in Smart PLS 4. The results revealed that participative leadership positively influences EPQ, directly and indirectly, through organizational support and autonomy. However, market turbulence does not moderate this relationship. This study recommends that managers adopt participative leadership to improve EPQ, regardless of market turbulence.
